Having worked with leaders and MBTI over the past 20 years, I’ve developed a specific approach to mapping teams and leadership layers using these temperaments.

This methodology at one glance reveals team dynamics and organizational patterns.  The results have been consistent and quite remarkable.

The Benchmark MT Team Profile

This is the MBTI profile distribution of an exceptional MT – 9 members led by an ESTP leader with a clear vision for leveraging diverse talents. This distribution wasn’t accidental. The leader used MBTI strategically in his leadership development to maximize team effectiveness.

The Overall Leadership Profile

And here you see the MBTI distribution across all 88 leaders in the same organization, mapped down to team leader level. During a period of rapid growth – 400 to 1200 FTE’s in just 4 years – they maintained this intentionally diverse leadership profile throughout all layers.

Intentional Use of MBTI in Leadership Development

For over 20 years, I worked with this leader who consistently invested in the INTENTIONAL development of his leaders, always starting with his MT.

His goal was clear: ownership and full engagement of every talent in his team.

This led to rapid organizational growth, from 400 to 1200 FTE’s in 4 short years.

And it also led to rapid personal growth…

Team members learned to move past personal limitations and embrace the demands of high-performance leadership.

The focus was sharp – deliver results that make clients happy while creating opportunities for accelerated growth for employees.

The results spoke volumes. In an industry where sick leave averaged above 7%, this organization maintained around 0.5%.

Employee turnover stayed remarkably low.

Bottom line performance went from worst performing to best performing in the international group of 30.000 FTE’s worldwide.

To me this is a beautiful example that shows how being INTENTIONAL with your leadership can work really well.

ENTP MT With ENTP Leader

Picture a brilliant ENTP Leader surrounded by an ENTP-dominated MT. Energetic debates, inspiring visions, and creative sparks flying. A strong Feeler presence, but their vital perspective was getting lost in the barrage of visionary discussions. Just one ESTJ voice in the mix. The potential for greatness was there… but something needed to shift. And when it did, the transformation was remarkable…

ESTJ Leaders With ENTP Leader

When we mapped the wider organization all the way down to team leaders, we found a predominantly ESTJ leadership profile. We soon saw a classic MBTI Type Gap in action. What senior leadership saw as resistance to change was actually a fundamental difference in how people processed information and made decisions. Two different languages being spoken, with neither side fully hearing the other…

MBTI Leadership Mapping To The Rescue

The power of visual mapping became immediately clear.

As soon as people saw the pattern, they quickly understood what was happening.

ENTP higher management spoke a visionary language that just did not answer the practical questions or needs of ESTJ middle management.

Of course the ENTP’s meant well, and even thought they gave good answers…

…but it just did NOT make sense to the ESTJ’s, on the contrary…

It even closed doors of communication, because why bring practical challenges up, if all you get back is lots of vague words and visions?

In other words, a classical example of what I call the MBTI Type Gap, which, once understood, was easily bridged…
